Abstract

Penelitian ini bertujuan ingin menjelaskan bagaimana komunikasi persuasif yang dilakukan pimpinan dalam menerapkan kedisiplinan di Dayah Al-Huda Malikussaleh, hasil penelitian menunjukkan bahwa komunikasi persuasif di Dayah Al-Huda menggunakan pendekatan humanis tanpa paksaan. Pimpinan menerapkan prinsip timbal balik melalui komunikasi langsung dan tidak langsung yang bersifat membujuk untuk menciptakan sistem kedisiplinan berkelanjutan bagi santri, Penerapan kedisiplinan menggunakan teori operant conditioning B.F. Skinner melalui empat komponen: reinforcement positif (apresiasi santri teladan), reinforcement negatif (pembebasan kewajiban tambahan), punishment positif (hukuman proporsional), dan punishment negatif (pencabutan fasilitas). Sistem reward dan punishment ini bertujuan memberikan efek jera sekaligus motivasi bagi santri untuk mematuhi peraturan dayah. Kedisiplinan meningkat berkelanjutan karena santri termotivasi tanpa paksaan melalui punishment yang sesuai dan reward yang tepat. Komunikasi dua arah yang efektif membuat santri merasa dihargai dan dapat berpartisipasi, menciptakan hubungan yang personal dan menyeluruh, bukan bertingkat. Penelitian ini menggunakan metode kualitatif deskriptif, teknik pengumpulan data meliputi observasi, wawancara, dan dokumentasi. Teknik analisis data meliputi reduksi data, penyajian data, dan penarikan kesimpulan. Penelitian ini menggunakan teori belajar operant conditioning yang dikembangkan oleh B.F Skinner, Teori Operant Conditioning B.F Skinner menjelaskan bahwa perilaku manusia terbentuk melalui konsekuensi yang mengikuti perilaku tersebut. Perilaku yang mendapat penguatan positif akan diulang, sedangkan yang tidak mendapat penguatan akan hilang. Dalam komunikasi persuasif dayah, pimpinan menerapkan empat komponen teori ini: reinforcement positif berupa penghargaan dan pujian untuk santri berprestasi, reinforcement negatif dengan membebaskan santri disiplin dari hukuman tambahan, punishment positif melalui sanksi seperti gotong royong dan penahanan HP, serta punishment negatif berupa pencabutan fasilitas. Sistem ini mengatur perilaku santri melalui pengendalian konsekuensi yang jelas dan terukur. Kata Kunci: Dayah, Komunikasi, Kepemimpinan, Persuasif This study aims to explain how persuasive communication is implemented by leaders in establishing discipline at Dayah Al-Huda Malikussaleh. The research findings demonstrate that persuasive communication at Dayah Al-Huda employs a humanistic approach without coercion. Leaders implement reciprocal principles through direct and indirect persuasive communication to create a sustainable disciplinary system for students. The implementation of discipline utilizes B.F. Skinner's operant conditioning theory through four components: positive reinforcement (appreciation for exemplary students), negative reinforcement (exemption from additional obligations), positive punishment (proportional sanctions), and negative punishment (withdrawal of facilities). This reward and punishment system aims to provide both deterrent effects and motivation for students to comply with dayah regulations. Discipline improves continuously as students are motivated without coercion through appropriate punishment and suitable rewards. Effective two-way communication makes students feel valued and able to participate, creating personal and comprehensive relationships rather than hierarchical ones. This research employs a descriptive qualitative method, with data collection techniques including observation, interviews, and documentation. Data analysis techniques comprise data reduction, data presentation, and conclusion drawing. This study utilizes B.F. Skinner's operant conditioning learning theory. Skinner's Operant Conditioning Theory explains that human behavior is formed through consequences that follow the behavior. Behaviors that receive positive reinforcement will be repeated, while those that do not receive reinforcement will diminish. In dayah persuasive communication, leaders implement four components of this theory: positive reinforcement through awards and praise for achieving students, negative reinforcement by exempting disciplined students from additional punishments, positive punishment through sanctions such as community service and mobile phone confiscation, and negative punishment through facility withdrawal. This system regulates student behavior through clear and measurable consequence control. Keywords: Dayah, Communication, Leadership, Persuasive
